<b>A Study of the Effects of Job Insecurity on Organizational Citizenship Behavior Based on the Chained Mediating Effects of Emotional Exhaustion and Organizational Identification</b>

This study focuses on the mechanisms of job insecurity on organizational citizenship behavior, aiming to reveal the dynamics of employee behavior in an uncertain employment environment. A time-lagged follow-up design was used to test the multiple paths of action of job insecurity from 330 valid questionnaires. It was found that the total effect of job insecurity on organizational citizenship behavior was -0.579, with a direct effect of -0.209 and a total indirect effect of -0.370. Specific mediating paths included (1) job insecurity indirectly affecting organizational citizenship behavior through emotional exhaustion, with an indirect effect value of -0.264; (2) indirectly affecting through organizational identification, with an indirect effect value of - 0.062; (3) job insecurity→emotional exhaustion→organizational identity→organizational citizenship behavior with a chain mediated effect value of -0.045. The results showed that the mediated effect of emotional exhaustion was the most significant, explaining 45.60% of the total effect, revealing the intrinsic mechanism by which job insecurity weakened organizational citizenship behavior through the cognitive-emotional path.
