Beyond Remote Work: How Temporal Autonomy and Digital Well-Being Shape Gen Z's Work-Life Integration

The rapid adoption of hybrid work has transformed how Generation Z employees balance their professional and personal lives, creating greater flexibility while simultaneously facing increased digital demands. Based on the Job Demands-Resources (JD-R) Model, this study examines the influence of a hybrid workplace and digital well-being on work-life integration among Generation Z corporate employees in Jakarta, Indonesia. A cross-sectional quantitative design with purposive sampling was used, with data collected through an online questionnaire and analyzed using multiple linear regression. The findings indicate that a hybrid workplace and digital well-being both positively influence work-life integration, highlighting that organizational flexibility alone is insufficient without employees' ability to maintain healthy digital behaviors. This study extends the application of the JD-R Model by emphasizing the complementary roles of organizational and personal resources in supporting work-life integration. The findings also provide practical insights for organizations in designing more sustainable hybrid work policies and digital well-being initiatives.
