AI LITERACY, HUMAN–AI COLLABORATION AND WORKFORCE EFFECTIVENESS: A COMPETENCY FRAMEWORK FOR SUSTAINABLE ORGANIZATIONAL PERFORMANCE

The rapid advancement of Artificial Intelligence (AI) is fundamentally transforming organizational structures, workforce competencies, and decision-making processes across industries. As AI technologies become increasingly integrated into business operations, organizations require employees who possess not only technical AI competencies but also AI literacy, collaborative capabilities, and adaptive learning skills. Despite the growing body of research on AI adoption and digital transformation, limited attention has been devoted to understanding how AI literacy and human–AI collaboration jointly influence workforce effectiveness within sustainable organizational environments. This conceptual study develops an integrated competency framework that explains the relationships among AI literacy, AI competencies, human–AI collaboration, continuous learning capability, and workforce effectiveness. Drawing upon the Dynamic Capabilities Theory, Human Capital Theory, and the Technology–Organization–Environment framework, the study synthesizes recent interdisciplinary literature to identify the essential competencies required for future employees in AI-enabled organizations. The proposed framework suggests that AI literacy serves as the foundational capability facilitating effective collaboration between humans and intelligent systems. Human–AI collaboration subsequently enhances employee productivity, decision quality, innovation performance, and organizational resilience. Furthermore, ethical AI awareness and continuous learning are proposed as critical enabling factors supporting sustainable organizational performance. The study contributes to the emerging literature on AI-enabled workforce development by integrating fragmented perspectives into a comprehensive conceptual model. Practical implications are provided for higher education institutions, organizational leaders, policymakers, and human resource professionals seeking to prepare employees for the evolving demands of Industry 5.0 and the intelligent digital economy.
