This study addresses a significant gap in the literature by investigating the intricate mechanisms linking High Performance Work Systems (HPWS) and innovative work behaviour (IWB) in Nigerian higher education institutions. Our research presents a moderated mediation model, highlighting the pivotal roles of employee creativity and knowledge sharing in fostering innovation within academic environments. Using a quantitative approach and SmartPLS 4 analysis, our findings provide new insights into HRM strategies that can enhance creativity and innovation among university staff.
本研究填补了现有文献中的显著研究空白,探讨了尼日利亚高等教育机构内高绩效工作系统(High Performance Work Systems,HPWS)与创新工作行为(innovative work behaviour,IWB)之间的复杂作用机制。本研究提出有调节的中介模型,阐明了员工创造力与知识共享在学术环境中推动创新发展的关键作用。本研究采用定量研究方法并借助SmartPLS 4开展分析,研究结果为可提升高校教职工创造力与创新能力的人力资源管理策略提供了全新的学术视角。
