Workplace exclusion is a critical ethical issue that undermines employee dignity and organizational functioning. This study examines the impact of workplace ostracism on job performance and the moderating role of employee engagement using data from 477 service-sector employees analyzed via CFA and SEM (SmartPLS 4). Results show ostracism negatively affects performance, while engagement enhances it but does not buffer ostracism’s effects. The findings suggest engagement alone is insufficient to offset exclusion. The study highlights the need for inclusive practices, psychological safety, and ethical workplace climates to ensure employee well-being and organizational effectiveness.
