Based on the current situation of heavy administrative burdens and low occupational well-being among civil servants in China, this study innovatively explores the impact of fairness in organizational incentives on the occupational well-being of civil servants. Through a questionnaire survey of 610 civil servants and the application of multiple regression analysis, the results indicate that the fairness of spiritual rewards, salary adjustments, and job transfers all have a significant positive impact on the occupational well-being of civil servants, whereas the fairness of training and development shows no significant correlation. Accordingly, government organizations should focus on enhancing fairness and impartiality, systematically applying spiritual reward mechanisms, scientifically leveraging the incentive effects of performance-based compensation, and establishing sound mechanisms for personnel selection and promotion that emphasize both upward and downward mobility.
