This study integrates career mobility theory, social network perspective, and gender role theory to examine how perceived overqualification affects employee promotability through network centrality and career mobility pathways, as well as gender differences in these pathways. I collected multi-wave, multi-source data from employees and their leaders across multiple organizations in northern China. Using multi-level path analyses in Mplus 8.6, I found support for most of the proposed hypotheses.

本研究整合职业流动理论(career mobility theory)、社会网络视角(social network perspective)与性别角色理论(gender role theory),探究感知过度资格(perceived overqualification)如何通过网络中心性(network centrality)与职业流动路径对员工晋升潜力(employee promotability)产生影响,并考察上述路径中的性别差异。本研究从中国北方多家组织的员工及其直属领导者处收集了多波次、多源数据;借助Mplus 8.6开展多层路径分析,最终验证了绝大多数所提出的研究假设。
