Navigating AI-Driven Enterprise: How Digital Literacy Shapes Career Adaptability Through Computer Self-Efficacy and Learning Motivation

Background: The acceleration of digital transformation across industries has fundamentally reshaped workforce demands, requiring graduates to possess not only technical digital competencies but also the psychological capacity to adapt to complex enterprise system environments. Objective: This study investigates the direct effect of digital literacy on career adaptability competence (CAC) and the parallel mediating roles of Computer Self-Efficacy (CSE) and knowledge upskilling motivation (individual absorptive capacity) among final-year management students in Indonesia. Methods: A quantitative cross-sectional survey was conducted among 253 final-year undergraduate management students in Jakarta. The study integrates Career Construction Theory (CCT) with Technology Acceptance (TAM/UTAUT) and Absorptive Capacity Theory, analyzed using PLS-SEM (SmartPLS 4.0). Common method variance was assessed via Harman’s single-factor test. Results: The model explained 86.7% of variance in CAC (R² = 0.867, SRMR = 0.037). All three hypotheses were supported: digital literacy had a significant direct effect on CAC (β = 0.414, p < .001); learning motivation was the stronger mediating pathway (β = 0.274, f² = 1.277); and CSE provided a secondary mediation pathway (β = 0.172, f² = 0.137). Conclusion: Digital literacy shapes career adaptability both directly and through parallel psychological mechanisms absorptive capacity motivation and Computer Self-Efficacy that are critical for enterprise system adoption agility. These findings offer actionable insights for Chief Information Officers and HR Digital Transformation managers on recruiting and developing workforce talent capable of rapid enterprise system onboarding and sustained digital workflow adaptation.
