PERFORMANCE-BASED REMUNERATION AND NURSE OUTCOMES: THE MEDIATING ROLE OF JOB SATISFACTION AND MOTIVATION IN JAKARTA'S PUBLIC HOSPITALS

Background: The performance of nurses is a key element in ensuring the achievement of optimal healthcare service quality in hospitals, especially general hospitals that serve a wide community. In Indonesia, performance-based remuneration PBR for nurses still face implementation challenges, especially in public hospitals that are structurally and organizationally diverse. Aim: of this research is to explore how performance-based remuneration can simultaneously affect patient outcomes and hospital performance, as well as provide input to support fairer and more effective nurse remuneration policies in the context of hospitals in Indonesia. Methods: a causal predictive study with an explanatory predictive approach using quantitative data analysis methods and cross-sectional data. The explanatory predictive study uses survey methods and descriptive analysis PLS-SEM. The respondents are nurses who have worked for more than one year at the Regional General Hospital (RSUD) in Jakarta, with a total of 339 nurses. Results: of this study indicate that the perceived patient outcome variable (PPTOC) as the dependent variable has a relatively high correlation with professional improvement (PRIMV) at 0.573, followed by self-reported nurse performance (SNPRF) at 0.555, and case-based care (CBCR) and hospital safety climate (HSFCL) at 0.485 and 0.480, respectively. Conclusion and Recommendation: this positive correlation indicates that the improvement in nurse professionalism and patient experience in case-based care, as well as the hospital safety climate, are related to the enhancement of patient perception of care outcomes in regional general hospitals.
